We saw this during the financial crisis of 2008, or during the health crisis of 2020. The <strong>impacts on the job market<\/strong> are inevitable, as shown in the chart below from APEC.<\/p>\n<p>[\/et_pb_text][et_pb_image src=&#8221;https:\/\/www.sqorus.com\/wp-content\/uploads\/2023\/04\/graphique-APEC-impact-crise-recrutement.jpg&#8221; alt=&#8221;APEC chart impact of recruitment crisis&#8221; title_text=&#8221;APEC chart impact of recruitment crisis&#8221; _builder_version=&#8221;4.20.2&#8243; _module_preset=&#8221;default&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;][\/et_pb_image][et_pb_text _builder_version=&#8221;4.27.0&#8243; link_font=&#8221;||||on|||#DC6532|&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<p>Around ten years ago, with the acceleration of Web 2.0, we saw <strong>changes in recruitment practices<\/strong> (publication of job offers, job boards, etc.) with new approaches in the hands of recruiters, thanks to <strong>HR solutions<\/strong> called <strong>ATS<\/strong><strong>(Application Tracking System<\/strong>).<\/p>\n<p>Until then, recruiters faced several difficulties: managing a huge mass of CVs, reducing the recruitment time&#8230; These difficulties have not totally disappeared, but the tools have still had a positive impact for <strong>recruiters<\/strong>.<\/p>\n<p>But beyond APEC&#8217;s assessment of recruitment difficulties for the year 2022, we are witnessing an unprecedented change in the <strong>labor market<\/strong> in the wake of the health crisis: employees already in post have more opportunities, and the number of resignations is on the rise (&#8220;Great resignation&#8221;).<\/p>\n<p>This particular situation is only the result of the upheavals in the <strong>labor market<\/strong> over the last two years, marked by &#8220;Stop &amp; Go&#8221;, hiring freezes, layoffs&#8230; These consequences are interesting to analyze from different angles. In particular, the fact that candidates have changed, and <strong>recruiters<\/strong> naturally need to adapt accordingly.<\/p>\n<p>I was invited to a HR morning dedicated to recruiters at the end of 2022 on the theme &#8220;Candidates are changing and you?&#8221; hosted by <strong>MyRHLine<\/strong>. This one mentioned several changes: for some job offers where the recruiter received more than 20 CVs on average, he will now have to be satisfied with half of them. <strong>Candidates<\/strong> discuss or negotiate their <strong>working conditions and remuneration<\/strong> right from the first <strong>interview<\/strong>, and are more interested in the <strong>values of the company<\/strong> they are applying to, to make sure they are aligned with it&#8230;<\/p>\n<p>Unquestionably, the balance of power has been rebalanced between <strong>candidate and recruiter<\/strong>, and this will become, in my opinion, &#8220;the norm in the future of recruitment&#8221;! There will be no turning back, and companies that maintain their positions will draw the consequences.<\/p>\n<p>You need to consider the candidate\/prospect as a &#8220;potential employee&#8221; in a &#8220;Customer&#8221; approach from the very first contact, and not wait for them to become an employee of the company.<\/p>\n<p>But let&#8217;s get back to the main topic of this article.  <strong>How should the Recruiter adapt in a constantly changing world?<\/strong><\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.24.0&#8243; header_2_font_size=&#8221;30px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<h2>How can human resources adapt to change?  <\/h2>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.24.0&#8243; header_2_font_size=&#8221;30px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<p>To respond to this in a methodical way, even if there is no turnkey solution, we need to imagine <strong>recruitment<\/strong> differently, by putting ourselves in the shoes of a <strong>candidate<\/strong>.<\/p>\n<p>For Alain Fournier, Director of Recruitment and Diversity at Groupe BPCE, the paradigm has changed: &#8221;  <em>It used to be that recruiters could just post ads and wait for applications to come in, but those days are gone. We can no longer be static with the candidates. From now on, they are the ones who expect companies to come and meet them and promote their project. They only apply if they are convinced that the company will meet their expectations<\/em> &#8220;. It is therefore clear that upstream of the<strong>employee experience<\/strong>, <strong>HR teams<\/strong> must invest in the<strong>candidate experience<\/strong>.<\/p>\n<p><strong> Candidates<\/strong> are researching your company, be prepared! It&#8217;s up to you to attract them with a &#8220;Market&#8221; approach: &#8221; <em>95% of candidates find out about a company before applying<\/em> &#8221; (Stepstone).<\/p>\n<p>In an increasingly digitalized world, <strong>enhancing your employer brand<\/strong> (re)becomes the real key issue when recruiting and even more so in a context of <strong>war for talent<\/strong>. The <strong>recruiter<\/strong> has to innovate and change his strategy\/posture, and several techniques exist to help him in this sense&#8230;<\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.23.1&#8243; header_3_font=&#8221;||||on||||&#8221; header_3_font_size=&#8221;18px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]The employee experience is becoming an increasingly important part of corporate strategy, as companies become more aware of their influence on employee engagement. But it needs to go one step further, by applying well-known and recognized marketing techniques such as inbound marketing:<strong>inbound recruitment<\/strong> consists of <strong>attracting potential candidates<\/strong> to feed the recruitment pool, or targeted profiles corresponding to a need, by implementing appropriate strategies: &#8221; <em>93% of companies that have adopted inbound marketing have seen a real positive impact on their conversion rate<\/em> &#8221; (HubSpot).<\/p>\n<p>This step having been conclusive, you were able to either attract his intention, his curiosity or confirm his interest to join your company. The <strong>candidate<\/strong> applies and enters a new &#8221; <strong>candidate experience<\/strong> &#8220;.<\/p>\n<p>At this stage, it should be simple from the start, with clear steps and an intuitive user interface. A lengthy <strong>application process<\/strong> can quickly discourage the candidate from going through with the application.<\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.27.0&#8243; hover_enabled=&#8221;0&#8243; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221; header_3_line_height__hover_enabled=&#8221;on|desktop&#8221; sticky_enabled=&#8221;0&#8243;]<\/p>\n<h3>Meet the candidate for an interview with a &#8220;human&#8221; approach<\/h3>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.24.0&#8243; header_3_font=&#8221;||||||||&#8221; header_3_text_color=&#8221;#171D7B&#8221; header_3_font_size=&#8221;24px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<p>I surveyed a sample of recruiters via LinkedIn at the end of 2022, and observed that the recruiter should devote around 80% of the<strong>interview<\/strong> time<strong>to the candidate<\/strong>. In my interactions with recruiters, one shared a successful new approach: &#8221;  <em>At the beginning of the interview, I put the candidate&#8217;s resume aside and asked him to introduce himself. What if we could do the same thing in interviews by paying more attention to the non-verbal communication of the candidates?<\/em>  &#8220;Arnaud Bochurberg, teacher in psychosociology of communication.<\/p>\n<p>Indeed, the decision to hire is made after the<strong>interview<\/strong>. However, recruiters are not trained to analyze a candidate&#8217;s personality. DISC (Dominant, Influential, Stable and Conforming) and MBTI (Myers Briggs Type Indicator) are two assessment tools that provide <strong>indicators of a candidate&#8217;s personality and behavior<\/strong>.<\/p>\n<p>Their use would allow us to match the candidate&#8217;s profile with that of the recruiting team. As WeSuggest explains: &#8220;It&#8217;s <em>good that candidates can express themselves freely about their qualities during the interview&#8230; but if they can learn more about themselves, it&#8217;s even better!<\/em><\/p>\n<p>Finally, instead of asking the <strong>candidate<\/strong> questions like: &#8220;How do you see yourself in the next 2 to 5 years?&#8221;, it would be more appropriate to present a business project that the candidate can relate to over the long term, and then explain his or her role in the organization<em>.<\/em><\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.27.0&#8243; hover_enabled=&#8221;0&#8243; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221; sticky_enabled=&#8221;0&#8243;]<\/p>\n<h2>Offer innovative onboarding that is true to the employer brand<\/h2>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.24.0&#8243; header_2_font_size=&#8221;30px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<p><strong>Recruitment<\/strong> doesn&#8217;t end with the signature, it&#8217;s time f<strong>oronboarding<\/strong> with an &#8220;innovative&#8221; approach that is <strong> true to the employer brand!<\/strong><\/p>\n<p>For<strong> HR teams<\/strong>, the day the employee arrives may seem like an ordinary day to welcome (again) a new employee to the company. But for the candidate, this is a special day! He has spoken so enthusiastically about it to his friends and family, like a new adventure that is beginning&#8230; So how can we make sure that theonboarding is <strong>successful<\/strong>?<\/p>\n<p>Following on from the<strong>candidate<\/strong> and<strong> employee<\/strong><strong>experience<\/strong>,<strong>employee induction<\/strong> must reflect your <strong>employer brand<\/strong>, through which you have attracted prospects and succeeded in converting them. This is the logical next step in the <strong>recruitment process<\/strong>. Employers must be faithful to their <strong>identity<\/strong> and to the<strong>external image<\/strong> they have sold upstream, at the risk of seeing their <strong>employer brand<\/strong> damaged and their <strong>onboarding<\/strong> fail, and thus their <strong>recruitment<\/strong>.<\/p>\n<p>&#8221; <em>50% of employees say they are ready to quit within the first month of employment<\/em> &#8221; (A survey conducted for Robert Half). Poor reception was cited as a reason for dissatisfaction by 29.9%.<\/p>\n<p><strong>Onboarding<\/strong> is the final touch to confirm your <strong>recruitment<\/strong>, and playing the innovation card can help you stand out from the crowd at this decisive stage.<\/p>\n<p>Several companies have understood this, such as marketing agency Element three, which has chosen to develop a unique &#8220;Welcome pack&#8221;.
